C&rsquo;est logique : c&rsquo;est l\u00e0 que se font les choix de mati\u00e8re, de design, de proc\u00e9d\u00e9, d&#8217;emballage, de r\u00e9parabilit\u00e9. Mais dans la vraie vie des entreprises, l&rsquo;\u00e9co-conception \u00e9choue rarement par manque d&rsquo;id\u00e9es techniques. Parce que l&rsquo;\u00e9co-conception, ce n&rsquo;est pas seulement une m\u00e9thode. C&rsquo;est une transformation des r\u00f4les, des comp\u00e9tences et des routines. Et ces sujets-l\u00e0, ce sont pr\u00e9cis\u00e9ment des terrains RH.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Le vrai obstacle : l&rsquo;\u00e9co-conception concurrence les r\u00e9flexes de performance court terme<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Dans beaucoup d&rsquo;organisations, les r\u00e9flexes historiques sont puissants : r\u00e9duire les co\u00fbts, tenir les d\u00e9lais, industrialiser vite, minimiser les risques de non-qualit\u00e9. L&rsquo;\u00e9co-conception ajoute une nouvelle contrainte : penser l&rsquo;impact environnemental sur l&rsquo;ensemble du cycle de vie. Tant que cette contrainte reste p\u00e9riph\u00e9rique, elle se fait \u00e9craser dans les arbitrages. Le projet avance\u2026 puis revient au design \u00ab classique \u00bb au premier probl\u00e8me de co\u00fbt, d&rsquo;approvisionnement ou de d\u00e9lai.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Le premier r\u00f4le des RH, ici, n&rsquo;est pas de \u00ab sensibiliser \u00bb. C&rsquo;est d&rsquo;aider l&rsquo;entreprise \u00e0 rendre ces arbitrages explicites et coh\u00e9rents. Quand les crit\u00e8res de d\u00e9cision changent, il faut que les objectifs, la gouvernance et les modes d&rsquo;\u00e9valuation changent aussi. Sinon, on demande aux \u00e9quipes de faire mieux\u2026 tout en les \u00e9valuant comme avant.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Une coop\u00e9ration simple : relier comp\u00e9tences, d\u00e9cisions et reconnaissance<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Coop\u00e9rer, concr\u00e8tement, consiste \u00e0 mettre en place trois passerelles.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La premi\u00e8re passerelle est celle des comp\u00e9tences. Les m\u00e9tiers ont besoin d&rsquo;outils pratiques : analyse de cycle de vie simplifi\u00e9e, choix de mat\u00e9riaux, emballage, recyclabilit\u00e9, r\u00e9parabilit\u00e9, sobri\u00e9t\u00e9 num\u00e9rique pour les services, gestion des substances, exigences clients, et parfois r\u00e9glementation produit. Les RH peuvent transformer ces besoins en parcours r\u00e9alistes : un socle commun (compr\u00e9hension des impacts), puis des modules m\u00e9tiers, puis des experts internes capables de coacher. Quand ce parcours n&rsquo;existe pas, l&rsquo;\u00e9co-conception d\u00e9pend de quelques personnes motiv\u00e9es\u2026 et ne passe jamais \u00e0 l&rsquo;\u00e9chelle.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La deuxi\u00e8me passerelle est celle des d\u00e9cisions. Si vous voulez que l&rsquo;\u00e9co-conception survive \u00e0 la pression, vous devez l&rsquo;inscrire dans les rituels o\u00f9 les d\u00e9cisions se prennent : revues de conception, revues de jalons projet, comit\u00e9s d&rsquo;investissement, arbitrages achats. Les RH peuvent aider \u00e0 formaliser des \u00ab attendus \u00bb simples : quels crit\u00e8res environnementaux doivent \u00eatre discut\u00e9s \u00e0 chaque jalon ? quel niveau de preuve ? qui est responsable ? \u00c0 partir du moment o\u00f9 ces questions sont int\u00e9gr\u00e9es dans la gouvernance, l&rsquo;\u00e9co-conception cesse d&rsquo;\u00eatre un \u00ab plus \u00bb et devient un standard.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La troisi\u00e8me passerelle est celle de la reconnaissance. C&rsquo;est un point souvent sous-estim\u00e9 : si une \u00e9quipe prend du temps pour concevoir plus durable, mais qu&rsquo;elle est p\u00e9nalis\u00e9e sur ses objectifs de d\u00e9lai, de co\u00fbt ou de volume, le signal envoy\u00e9 est destructeur. Les RH peuvent aider \u00e0 ajuster les objectifs et les crit\u00e8res d&rsquo;\u00e9valuation : pas en inventant de la complexit\u00e9, mais en reconnaissant explicitement l&rsquo;effort de r\u00e9duction d&rsquo;impact, la ma\u00eetrise des risques, et la qualit\u00e9 des arbitrages.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Le duo gagnant : \u00ab\u00a0m\u00e9tier + RH\u00a0\u00bb pour s\u00e9curiser le passage \u00e0 l&rsquo;\u00e9chelle<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Quand on veut rendre l&rsquo;\u00e9co-conception op\u00e9rationnelle, il y a un moment cl\u00e9 : le passage du pilote au d\u00e9ploiement. C&rsquo;est souvent l\u00e0 que tout se fragilise. Les \u00e9quipes ont fait un prototype plus durable\u2026 mais la production dit que c&rsquo;est compliqu\u00e9, les achats disent que la fili\u00e8re n&rsquo;est pas stable, la qualit\u00e9 s&rsquo;inqui\u00e8te, le commerce a peur d&rsquo;un changement per\u00e7u par le client. C&rsquo;est normal. L&rsquo;\u00e9co-conception touche \u00e0 la cha\u00eene de valeur.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Dans cette phase, la coop\u00e9ration RH\/m\u00e9tier permet de tenir trois actions tr\u00e8s concr\u00e8tes : organiser un retour d&rsquo;exp\u00e9rience structur\u00e9, capitaliser les apprentissages (ce qui marche, ce qui ne marche pas), et int\u00e9grer ces apprentissages dans des standards et formations. Sans cette capitalisation, chaque projet red\u00e9marre \u00e0 z\u00e9ro, et l&rsquo;\u00e9co-conception reste une collection d&rsquo;initiatives isol\u00e9es.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Conclusion<\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">L&rsquo;\u00e9co-conception n&rsquo;est pas un sujet \u00ab technique \u00bb de plus. C&rsquo;est un changement de mani\u00e8re de d\u00e9cider et de travailler. Les m\u00e9tiers apportent la solution technique ; les RH apportent la capacit\u00e9 \u00e0 la rendre durable : comp\u00e9tences, gouvernance, reconnaissance, routines.
